Stop Recruiting Everyone - Build the Persona of Your Ideal Agent First

Let me ask you something. If I handed you a blank check and said, 'Go clone three of your best agents,' who would you clone? Not the highest producer necessarily - the ones who show up, do the work, fit the culture, and make everyone around them better. Can you picture them clearly? Can you describe them without hesitating?
If you are pausing right now, that is the real problem. Not your value proposition, not your split structure, not your CRM. You are recruiting without a target.
Your Best Agents Are the Blueprint
This is where I always start with broker clients. Pull up your roster and circle the agents you would fight to keep. Then get curious about what they actually have in common. Not surface-level stuff like production volume - dig deeper. Where did they come from? What was their life before real estate? Are they competitive or collaborative? Do they crave structure or autonomy? How long did it take them to hit their stride? What made them say yes to you in the first place?
Those answers are your persona. That is your recruiting north star. Everything else flows from it.
Traits Over Transactions
Here is where most brokers get it backwards. They build their recruiting pitch around what the brokerage offers - the tools, the brand, the splits. But the agents who are a great fit are not looking for a laundry list of features. They are looking for a place where they belong.
When you know your ideal agent persona, you stop leading with 'here is what we have' and start leading with 'here is who we are built for.' That shift is everything. It is the difference between a generic flyer and a message that makes someone feel like you wrote it just for them.
Build the Profile, Then Go Find the Lookalikes
Once you have the persona locked in - let's say it is a former teacher, three to five years in the business, thrives with coaching, strong in first-time buyers - now you have something to work with. You know what neighborhoods to prospect. You know what language to use. You know what pain points to address. You are not guessing anymore.
