Recruiting
Stop Recruiting Agents. Start Recruiting This One Agent.

Let me ask you something. If you could clone three of your best agents right now - not their production numbers, but the whole package, their attitude, their work ethic, the way they treat clients, the way they show up at team meetings - could you describe that person to me in detail? Most brokers I talk to pause when I ask that. They know their top producers by name, but they have never sat down and built a portrait of what makes those people a great fit. That pause is costing you.
Your Best Agents Are Already Telling You Who to Recruit
Think of it like a casting director who already has the lead actor on set. You do not go looking for 'someone good.' You study what makes the lead work - their timing, their instincts, their chemistry with the rest of the cast - and then you find someone who brings that same energy. Your top agents are your casting template. Sit down with two or three of them this week. Ask them why they joined, why they stayed, what they value most about how your office operates. You will start to hear patterns. Those patterns are your ideal agent persona.
Build the Profile Like a Marketer, Not a Manager
A good persona goes beyond 'experienced, motivated, team player.' That is the real estate equivalent of a dating profile that says 'I like to laugh.' Get specific. What is their production range - not ceiling, but sweet spot? Are they solo operators or do they thrive with accountability partners? Do they come from a service background, a sales background, a corporate background? What do they read, what do they listen to, where do they hang out professionally? The more precise your profile, the more your outreach message can speak directly to them - not to a generic agent who might exist somewhere out there.
The Right Message Finds the Right Agent
Here is where the persona pays off. When you know exactly who you are looking for, you stop sending the same bland email to five hundred people and start crafting a message that lands like a tap on the shoulder. 'I noticed you have been growing your business in the north side market. We have built something here that I think would accelerate that for you.' That is not a pitch. That is a conversation starter. And it only works if you already know what that agent cares about, because you built the profile first.
Lookalikes Are Everywhere - Once You Know What to Look For
Once your persona is built, you are not recruiting blindly anymore. You are pattern-matching. You are scanning your MLS data, your local association events, your own agents' referral networks with a specific picture in mind. Five intentional conversations a week with agents who match your profile will outperform five hundred cold touches every single time. Quality of fit beats volume of outreach. Always.
Here is your action plan. First, interview two of your best-fit agents this week and document what they have in common. Second, write out your ideal agent persona in one page - production range, mindset, background, values. Third, pull five agents from your market who match that profile and craft a message that speaks directly to their situation. Start there. Build from there. The right agent is not hard to find once you know exactly who you are looking for.
Until next time, keep nurturing those connections.
